Abstract:
Human resources are the most valuable asset in any organization, with performance appraisal playing
a crucial role in employee development and organizational success. This study examines the impact of
performance appraisal on job commitment among officers in military organizations in Sri Lanka. Despite having
a structured appraisal system, concerns regarding transparency, fairness, and bias have led to dissatisfaction and
increased turnover. The research utilizes a quantitative approach, surveying 101 members using a structured
questionnaire. Statistical analyses, including correlation and regression, were conducted using SPSS. Findings
indicate that performance appraisal significantly influences job commitment, particularly in areas such as
feedback, decision-making, and appraisal methods. However, ineffective appraisals contribute to lower
commitment and increased resignations. The study highlights the need for improved appraisal processes,
incorporating transparency, modern evaluation techniques, and clear career progression pathways.
Recommendations include enhanced training for evaluators, unbiased evaluation mechanisms, and better
communication of appraisal outcomes to foster job commitment and retention within the organization.
