Abstract:
The contemporary healthcare industry faces challenges in delivering great patient care through a
dedicated and engaged workforce. The main objective of this study was to analyse the impact of workplace
spirituality on organizational citizenship behaviour through the mediating effect of employee engagement in a
selected hospital in the healthcare industry. The lack of organizational citizenship behaviour among nurses, driven
by poor collaboration, limited co-worker support, and low engagement, has led to workplace dissatisfaction,
increased turnover, and declining service quality, highlighting the need to examine the impact of workplace
spirituality on fostering employee engagement and enhancing organizational citizenship behaviour in the hospital
setting. Drawing on existing literature and theories, this study examines how a spiritually enriched workplace
fosters extra-role behaviours and investigates how employee engagement serves as a bridge between workplace
spirituality and organizational citizenship behaviour. Hence, this was a quantitative and cross-sectional study that
was based on employees in the healthcare industry. The conceptual framework illustrates the interplay between
workplace spirituality, organizational citizenship behaviour, and the mediating effect of employee engagement.
Data was collected through a structured questionnaire using the simple random sampling technique, and analysed
using simple regression analysis, while mediator analysis was conducted using the SPSS Process macro. The
findings reveal that workplace spirituality has a positive impact on organizational citizenship behaviour, with
employee engagement partially mediating this relationship. These findings have implications for management in
organizations, including recommendations for promoting workplace spirituality, organizational citizenship
behaviour and employee engagement for organizational success in areas where human capital is most important.
This study offers valuable insights but is limited in generalizability due to its focus on one hospital, external
influences, self-reported data, and subjective employee perceptions. Future research should broaden sectors,
diversify data collection, and consider external factors to better understand workplace spirituality’s impact on
organizational citizenship behaviour and improve workplace support.
